Improving Your Interview Process

Structure interviews in a way that delivers clearer, more reliable outcomes

A lot of hiring decisions are still made on “gut feel” – and that’s where bias, inconsistency and bad hires creep in. A structured interview process helps you compare candidates fairly, make better decisions and protect your organisation if a decision is challenged.

At Alpha Recruitment Services Ltd, we encourage clients to treat interviews as a designed process, not just a conversation.

Define What You’re Assessing – Before You Interview

Start with the role, not the CVs:
• Identify 4–6 key skills, behaviours and competencies that matter most
• Turn these into clear criteria (e.g. problem-solving, customer focus, team leadership)
• Build your interview questions around these, instead of improvising on the day

This keeps you focused on what success in the role actually looks like.

Use Structured, Competency-Based Questions

Ask each candidate the same core questions, linked to your criteria, for example:
• “Tell me about a time you had to deal with a difficult customer. What did you do and what was the outcome?”
• “Describe a situation where you had to manage conflicting deadlines.”

These “real example” questions:
• Reveal how people behave in practice
• Make it easier to compare candidates side by side
• Reduce the influence of small talk and first impressions

Score Responses, Don’t Just “Feel” Them

Create a simple scoring system (e.g. 1–5) for each question, with notes on what a strong answer looks like:
• Score during or immediately after the interview
• Use the same scoring guide for all candidates
• Focus your decision on evidence, not personality alone

This doesn’t remove judgement – it makes it clearer and fairer.

Make It a Two-Way Conversation

The best candidates are also assessing you:
• Explain the structure of the interview at the start
• Allow time for them to ask questions
• Be honest about challenges as well as positives in the role

A respectful, transparent process leaves a good impression, even for those who aren’t selected.
